I lead a team of people and we work on a long term 4-5 years assignment at a client site. A member of my team (let's call him Siva) is dragging down the team badly and the Client has already complained that Siva is not performing well and is too dependent on me. The fact is that Siva fudged his resume and is totally out of his leagure for this client assignment. I had interviewed him and not recommended him knowing that he is not likely to make the cut. But another member of the interview panel selected him and Siva started working. We have spent 6 months bringing him upto speed on this complex environment but he still doesn't seem to get / understand a lot of things. We are in a dilemma because if we bring someone else, I will still have to spend a lot of time educating that new guy and bringing him up to speed. Siva can now see frustration in my face when he asks stupid questions for 15th or 20th time in the last 6 months (no exaggeration here). Although he is sincere and doesn't mean to "not learn", I can see that he is just not capable of learning the complex stuff here. Communication is another important factor here because he doesn't understand English or business processes well. Further, his communication is atrocious. I have prepared a written improvement plan and given it to him after the client complaint. The client has given him one more project / 1.5 months to improve or be replaced. He agrees on everything but I can not change him overnight. Now that I have poured my heart out, do you have any advice or specific steps to improve this situation? |

| Guru: Why are you not recommending a replacement yourself proactively? It seems that you don't know want to fire Siva outright. Is there something more you can tell about this? What's budget / price-range that you are expecting for this answer? |
| Seeker: You are correct - we are a sub-contractor working under a primary contractor at the client site. If I replace Siva then the main contractor gets a chance to replace with someone else. If I keep Siva my productivity is going down and also the client is anyways unhappy. But replacing someone would mean at least a couple of months of training them from my side. I am looking for some serious advice apart from approaching my HR Manager. I am looking for answer within $20. |

| Guru: What is the projected completion time for this project that "Siva" is part of? Or the completion time for any projects that he is part of? As in , how much of the 4-5 yr assignment is left? |
| Seeker: Ans: The project is more like a long term arrangement for 3+ more years. It comprises of smaller assignments together within it with ongoing support, one of which is ending in January 2009. |
